Abstract

Tuntutan penyelarasan lulusan dengan standar industri mengharuskan adanya peningkatan kualitas pembelajaran yang konsisten, namun realitas di lapangan menunjukkan bahwa optimalisasi kinerja guru sering kali terhambat oleh lemahnya arahan pedagogis yang sistematis. Penelitian ini bertujuan untuk menguji pengaruh kepemimpinan instruksional kepala sekolah terhadap kinerja guru produktif dalam konteks pendidikan vokasi. Penelitian ini menggunakan pendekatan kuantitatif dengan desain survei eksplanatori. Populasi dan sampel mencakup seluruh 148 guru produktif yang bertugas di sekolah berakreditasi A. Data dikumpulkan melalui kuesioner berskala Likert lima poin pada periode Maret hingga April 2026. Analisis data dilakukan menggunakan Partial Least Squares–Structural Equation Modeling (PLS-SEM) dengan bantuan perangkat lunak SmartPLS 4. Hasil pengujian hipotesis menunjukkan bahwa kepemimpinan instruksional berpengaruh positif dan signifikan terhadap kinerja guru produktif (β = 0,210; t = 2,488; p = 0,013). Temuan ini mengindikasikan bahwa penetapan visi akademik, supervisi pembelajaran berbasis bukti, dan penciptaan iklim kolaboratif secara langsung mendorong peningkatan akuntabilitas pedagogis guru. Simpulan penelitian menegaskan bahwa optimalisasi kinerja guru produktif tidak dapat dicapai tanpa kepemimpinan instruksional yang sistematis dan berorientasi pada mutu pembelajaran autentik.
